Descripción

This study examines the relationship between work engagement and reduced work effort among Generation Z employees in Jakarta, analyzing the mediating role of job boredom. A quantitative cross-sectional study was conducted with 390 respondents, and the data were analyzed using structural equation modeling (PLS-SEM). The results show that job boredom positively influences reduced work effort. Contrary to initial assumptions, work engagement positively influences both job boredom and reduced work effort, indicating that engagement, boredom, and effort-limiting behaviors can coexist among young employees. Job boredom plays a partial mediating role in the relationship between work engagement and reduced work effort through a complementary mediation mechanism. Predictive evaluation and IPMA further indicate that job engagement has the greatest influence on reduced work effort, followed by job boredom. This study enriches the literature on reducing work effort by showing that employee engagement should not be interpreted solely in terms of intensity, but also in terms of the quality of work organization, stimulation, and development opportunities.
